The new manager bought some major changes in the organisation that did not go well and resulted in a decline in the market reputation of the company. Therefore, this report has been aimed at discussing the symptoms which indicated that some significant problems were prevailing in the company and diagnosing the problems from a human resource management perspective to recommend solutions that would help in dealing with the problem. Symptoms Indicating Workplace Problems Symptoms, in simple words, can be defined as the signals or symbols that indicate the existence of a problem in an individual, department or an entire organisation. The Royal Thai Hotel has been facing a number of issues, which can be clearly identified from the symptoms that are prevailing in the hotel. Some symptoms indicating workplace problems are discussed below: First of all, the stress levels amongst the employees were constantly on the rise. Ever since the new owners from America took over the Royal Thai Hotel and a change in the managerial position was bought, the employees started feeling uncomfortable and couldnt accept the workplace change in a positive way. Their inability to deal with the changes was bringing about a rapid increase in the employee stress levels. Due to an increase in employee stress levels and decreasing employee morale, the employees started losing their confidence and started blaming each other in order to avoid taking responsibilities for any problems or issues. Secondly, the labour turnover rates in the hotel have also started to mount. The strong relationships that the previous management had been able to establish with the workers of the hotel were strained and the employees started to leave the hotel as the management and the employees were no longer supportive of each other. Due to absence of positive working conditions, the employees started feeling dissatisfied with their jobs and the absenteeism rates due to sickness were also increasing in the organisation. Thirdly, the number of guest complaints were also reached an all-time high. In the past, the number of guest complaints had been minimum but after the new manager took over the management of the Royal Thai Hotel, the customer started feeling issues with the hotel services and started raising complaints while some guests also pointed at some employees for not being able to provide them satisfactory services. Further, even the employees had started to make greater number of mistakes as compared to the past. Lastly, another important symptom that pointed at some problems in the organisation was that the senior level managers were experiencing more calls from their juniors for consultation. Some employees started approaching their seniors even for petty issues. As a result, the seniors had to spend most of their time in solving the issues that their juniors had been experiencing. Problems Leading to the Observed Symptoms The problems leading to the observed symptoms are discussed below: Workplace Changes Workplace changes are a major source of organisational conflicts and issues. Improperly managed workplace changes have already resulted in heavy losses for some famous companies in the past and will continue to do so. Workplace changes are bound to take place whenever there are changes in the leadership positions, which also happened in the case of the Royal Thai Hotel (change-management-coach.com, n.d.). After being acquired by an American company, the manager of the Royal Thai Hotel took an early retirement and a new American manager was bought in by the new owner to look after the management of the company. The previous manager had been working with the workforce since the very beginning of the hotel and had a clear understanding about the culture of the organisation. After his retirement Brett Williamsons, the new manager, started looking after the management of the hotel and had a strong believe in empowerment. The new manager started providing empowerment to the hotel staff as soon as he took over. The concept of empowerment did not sit well with them. The employees were informed that the new management had empowered them to deal with minor issues themselves so that they could offer better services to the customers. It was also decided that for minor issues, it was no more required for the front line employees to consult their seniors while for major issues, they had to seek for their seniors advices. The new manager did not follow a planned approach to implement the change in the hotel and the hotel staff was least prepared in accepting the change, even if they did not resist it (Gleeson, 2016). The new manager never clearly differentiated between minor issues and major issues, which lead the employees into a confusion. The employees were never able to make a clear decision in certain cases as they couldnt decide whether the issue in front of them was major or minor (KUIPERS, et al., 2014 ). Cultural Misfit Culture differences are defined as the difference in individual thought processes, values, ethics, religion, cuisines, etc. that govern their social behaviour and conduct. Cultural differences play an important role in the business world, especially when business organisation from one part of the world tries to expand its business operations in a different part of the world. For business organisations that are trying to enter into the global market, it is important to take note of these cultural differences and planning their strategies accordingly so that they can increase their chances of success (Knutson, et al., 2003). The American company that acquired the Royal Thai Hotel failed to realise the importance of cultural differences between Thailand and America and appointed an American manager to look after the operations of the hotel (Bhatt, 2014). A major cultural difference between America and Thailand is that the Thai teachers and managers have a habit of emphasising rule abidance. Thai managers effectively monitor the behaviour of their juniors and the juniors abide by the rules set up by their managers. On the other hand, America is more of a loose society i.e. the American managers tend to motivate their juniors or followers to explore new possibilities by empowering them (Anon., 2013). The new manager of The Royal Thai Hotel failed to understand that there are certain cultural differences between America and Thailand and the concept of empowerment might not sit well amongst the Thai employees as compared to the American employees. Thus, the failure of the new manager and of the new owners in understanding the culture of Thailand also resulted in the above symptoms. Bureaucracy Bureaucracy is an organisational system where most of the important decisions related to the work are taken by the seniors or people at the managerial level positions (businessdictionary, n.d.). In a bureaucratic environment, there is clear hierarchy of authority and the rules are completely inflexible. In the case of The Royal Thai Hotel, the existence of bureaucracy in the workplace was another reasons that was giving rise to the discussed symptoms (Woods, 2012). When the new manager at The Royal Thai Hotel started implementing the concept of empowerment in the workplace, some managers were in support of the decision while some others wanted to resist the decision because they thought that empowering their juniors to take some important decisions will reduce their power or say in the organisation. The fear of their authority being undermined fostered a negative behaviour in the mind of certain employees who did not support the decision and did nothing to make the concept successful. Solutions to Overcome Problems It is important for the hotel owners to realize the problems that the hotel is facing and the consequences that such problems can have on the business. The management can use the following recommendations to improve the workplace condition and in dealing with the problems: First of all, the management needs to understand the important of managing change programs effectively using change management theories, such as Kotters change management theory or Kurt Lewins change management theory. The new management should adopt a planned approach towards change management and should deal with the root causes of resistance to organisational change rather than blaming everything on the workforce (Robert Half Management, 2014). The management can adopt the change management theory proposed by Kurt Lewin and can follow a 3 step change model i.e. unfreeze, change and freeze. Such a strategy will help in minimising the possibilities of organisational resistance to change and ensuring higher employee involvement in the change program (Hayes, 2014). Secondly, the management should understand the importance of aligning the American and Thai culture. There are a significant number of cultural differences between the Thai and the American culture and an American manager with no prior experience with a Thai workforce can prove to be a disaster at managing the human resources, which has already happened in the case of the Royal Thai Hotel. The new hotel management should replace the new manager with a manager who has an understanding of the Thai culture and also has knowledge about the cultural values of Thai workforce (Dholakiya, n.d.). Only a manager with sufficient knowledge about the Thai culture will be able to help the company in rising out of the problems that it is currently facing (Thomas Peterson, 2014). Thirdly, the new owners of the hotel should also arrange for training and development programs that will be aimed at increasing the overall competencies of the employees. If the new manager wants to bring about some changes in the workplace, it is important that the employees are sufficiently trained and developed to cope up with the changing environment. The new manager should have designed and implemented a training program that would have helped the employees in gaining more knowledge about the different kind of issues in hospitality industry and how to classify them as a major and a minor issue (Biech, 2016). If they had been competent enough to distinguish between major and minor issues, it would have been easier for the employees to take decisions themselves rather than consulting their seniors even for minor issues. Further, training and development programs would also have been helpful in building employee confidence and they would have accepted empowerment in a better way (A guinis Kraiger, 2009). Fourthly, the new management also needs to foster a positive work environment in the workplace that is free of bureaucracy and pressure. It is important for the senior level employees to understand the role that concepts like empowerment can play in keeping the employees motivated and optimising their performance levels. The senior level managers should always empower their employees and should motivate them to take their own decisions so that they can feel responsible and can perform better. The new management should also increase socialisation in the workplace because the employees are not demonstrating a team oriented approach towards work. The employees are mostly stressed and due to their failure in performing up to the expectations of the management, they are always blaming each other for the lacking performance. The management needs to foster a team oriented environment in the workplace so that the workforce can collectively contribute towards the achievement of organisational goals and objectives. Providing better work conditions to the employees will ensure that they employees show less absenteeism and will also help the management in strengthening the employee-employer relations (Brunot, n.d.). A positive work environment will also ensure high engagement levels amongst the employees and will also help the company in bringing down the high employee turnover ratios that are prevailing in the hotel staff. Conclusion The Royal Thai Hotel has been one of the top hotels in Thailand since the past 15 years and has been considered as one of the most prestigious hotels. The hotel has been performing quite well in the past but started experiencing a decline in employee performance levels once the hotel was acquired by an American company. The new management of the hotel was unable to manage the human resources of the hotel in an efficient manner due to a number of reasons and the inability of the management to provide a positive work environment to the hotel staff lead to higher customer complaints, higher employee turnover ratios and a fall in the hotel performance levels. To ensure high performance levels and to revive its market reputation, the new hotel management needs to look into the problems prevailing in the hotel and implement some of the above stated recommendations as soon as possible. This weekend, I had the pleasure of staying in the Hilton Garden Inn in Schaumburg, Illinois.   On the bedside table was a pamphlet entitled, â€Å"In-Room Comfort Guide.† I happily read about the superlatively comfy bed and pillow I was to sleep on and the ergonomic chair I would sit in while working on my laptop.   Then I turned to the back page of the pamphlet, where it said: Workout in the comfort of your own room. â€Å"Do they mean for ‘workout’ to be a noun or a verb?† I asked myself.   â€Å"Do they mean, ‘Get a workout in the comfort of your own room’ or does the Hilton have editors who do not know that workout is a noun, not a verb?† As I read on, I came to the conclusion that the Hilton’s editors have a few things to learn about grammar.   The first sentence of the paragraph under the headline says: Workout in the comfort of your own guestroom when you check-out our complimentary Stay Fit Kit  ® from the front desk. Oh my!   Not only did the editors miss the fact that the verb to â€Å"work out† is TWO words (known as a PHRASAL VERB), but they also did not realize that â€Å"check out† should be TWO words!   You would think that editors working for a HOTEL would know that check-out is the noun for what you do when you check out (verb) of a hotel. Gearing Up with More Phrasal Verbs! Work out and check out are just two examples of phrasal verbs that many people get mixed up.   One of my pet peeves is a phrase you might see often on websites, â€Å"Signup Here† or â€Å"Sign-Up Here.†Ã‚   â€Å"Sign up† (TWO words) is a PHRASAL VERB like â€Å"work out† and â€Å"check out.†Ã‚   â€Å"Sign-up† or â€Å"Signup† is the noun for the act of signing up.   E.g., â€Å"The sign-up table is down the hall to your right.† Other examples of PHRASAL VERBS are: Break out (noun:   breakout) Stand out (adjective:   standout) Take off (noun:   takeoff or take-off) Make up (noun:   make-up) Count down (noun:   countdown) Break down (noun:   breakdown) Group on (noun:   Groupon) – Just Kidding!!! Foul up (noun:   foul-up) – Get where I’m going here? Dear readers, here’s the point:   Just because there is a word in existence that glues the two parts of a phrasal verb together does NOT mean that you can glue those two words together and have the result still be a verb!   If you want to use a verb plus a preposition (up, down, on, off, etc.) as a verb, keep a space between the two parts of the verb.   Do NOT stick them together or you will end up with a noun or possibly an adjective.   You can do better than those Hilton editors, can’t you? Their imbalance comes from marital unhappiness in the fact that they feel they have no time to share with their spouse and time is missing when their children are young. Men on the other hand feel that their time is unbalanced by what they perceive as unfairness in sharing housework, and the tradeoffs they have to have at work to be able to be home for family. In all of the studies reviewed, both genders report better role balance when they have a greater amount of time for their children. Women feel that the balance is greater when they are paid better and less financial strain and when they have to work fewer weekends. Workforce Research The past 35 years have been greatly affected by the change in the workforce and family. Lowering the Freezing Point of Water It is common knowledge that the freezing point of pure water is at 0 degrees centigrade or 32 degrees ferinheight. However, is it possible to keep water in its liquid state below that freezing point? It is indeed possible, and people have been using this principle for centuries! Traveling back to the 1600s we find King Charles I of England dining with his lords and ladies. The final course is the epicurean delight of ice cream. It is doubtful that King Charles I understood the scientific principle of depressing the freezing point of a solution; nevertheless, at that time it was impossible to make ice cream without freezing the crà ¨me by depressing the freezing point of water below 0 degrees centigrade (Zinger, 2005). Today, principalities spread salt on icy roads in order to â€Å"melt† the ice. In actuality, the salt is merely depressing the freezing point of the water, allowing the roads to remain ice free even while the temperatures are below 0 degrees centigrade. To comprehend freezing point depression, you must first understand freezing point. Simply put, it is considered the temperature at which a liquid changes into its solid phase. However, it can also be thought of as the temperature at which the liquid and solid phases are at equilibrium with the atmospheric, or vapor, pressure around it. Freezing occurs as water molecules become ordered into a crystalline lattice. Scientists have long known about the phenomenon that when you add a solute to a solvent, the freezing point lowers, or depresses. Freezing point depression is a colligative property. Colligative properties are the properties of solutions that depend on the number of molecules in a solvent. It does not depend on the properties of the individual molecules in the solution (Prentice-Hall, 1972). As an example, when you create a solution by adding sodium chloride as the solute, to the solvent of water, the freezing temperature of the solution decreases. The increase of the number of solute particles of the solution interferes with the development of the crystalline structure, therefore the freezing process is delayed (Newton, 1999). Freezing point depression can be expressed mathematically as: ΔT = i Kf m. The ΔT equals change in temperature, i equals the number of particles into which the solute dissociates, m equals the moles of the solute per kilogram of solvent, and Kf equals the molal freeing point constant (for water, Kf = 1.853 C/m) (thinkquest, 2010). As discussed, solutes interfere with the shifting of a liquid to a solid state. The colligative properties relate to the number of solute particles in a solution. The greater the solute particles there are in a solution, the greater the decrease in freezing temperature. If 10 grams of sodium chloride were added to 100 grams of water, the freezing point would drop to -5.9 degrees centigrade. However if 10 grams of sucrose were added to 100 grams of water, the water solutions freezing point would only drop to -0.56 degrees centigrade. Why the dramatic difference between the two? After all, the same amount of sucrose and sodium chloride was added to the same amount of water. The answer lies in the number of particles in each solute. There are more particles in 10 grams of sodium chloride then there are in 10 grams of sucrose. Sucrose, C12 H22 O11, has a molecular weight of 342.3 grams per mole. Sodium Chloride on the other hand, has a molecular weight of 58.44 grams per mole. Sodium Ch loride has almost six times as many particles than sucrose has in the same number of grams. Therefore, the sodium chloride solution has a lower freezing point than the sucrose solution (Chemistry Explained, 2010). Not only is it possible to quantify the depression of the freezing point of a solution, it is possible to predict how far the freezing point will be decreased. According to the principles of the colligative properties, it doesnt matter what the physical properties of the solute added to the solution may be. The only determining factor is the number of particles in the solution. Therefore, if you double the amount of sodium chloride in a solution, the depression of the freezing point will be double the original solution. The original question of, â€Å"is it possible to keep water in its liquid state below that freezing point?†, has most assuredly been answered with a resounding yes. Not only can it be lowered, that lowering can be understood, quantified and predicted. In the experiment phase of this project, the scientific method will be used to assess the validity of this research. King Charles I of England would be surprised to know that his epicurean delight of ice cream paved the way for the discoveries of colligative properties and lowering the freezing point of water. What’s Under my Bed As I cleaned and rearranged my room one day, I slid my bed forward and found my childhood teddy bear. When I first saw him I could not believe I still had him. It looked much different than I remember. It was covered in dirt and grime. It smelled like a dusty, mildew-infested basement. I remembered the bear’s name; his name was Horace. I named him after myself. Horace lay there on my floor; his body stretched out twenty-four inches across my floor. He is wearing my old blue denim Oshkosh overalls. The overalls’ appearance reminds me of pants that had been run through the washer several hundred times. Atop Horace’s head are two half brown, half mocha, orange slice shaped ears. The right ear has an inch slit where a sliver of white thread hangs out. He has a large orange-peach head like a scrap of metal going through the first stages of oxidation. The soft fur on his head is hard and matted on the end where sticky candy used to lie. He has one small half marble, black eye on the right side. On the left side he has a hole where fluffy dirt colored cotton hangs out. The left side also has a dark brown spot; the spot reminds me of a cartoon character with a black eye. Just under the left eye on his puffy, beige-colored cheek he has two dark brown freckles. In between his right eye, and left hole, he has a patch of hair missing, wh ich reveals tightly threaded fish netting holding the stuffing inside. An inch below that is his flat, oval shaped nose. I can see teeth marks made by a teething Child. Horace’s head attaches directly to his torso; there is no neck in between. There is an upside down beige triangle patch of fur top of his chest his chest. His upper body is dark brown, like the patch around his eye. The brown flows out to the outstretched, five-inch arms. It comes to an end at the last two inches of the arms where it changes to an orange-peach color again. His lower section is hidden in the overalls. The left leg of the overalls is cuffed just above the foot.

History of DES Essay

DES was proposed in 1975 and approved in 1977 as a federal information processing standard. It was criticized by the people who felt that it’s 56 key lengths to be insecure. In spite of this, DES remained a strong encryption algorithm until mid 1990. In the year 1998 summer, the insecurity of DES was demonstrated when a $ 250,000 computer which was built by the electronic frontier foundation decrypted a DES-encoded message in 56 hours. This was improved in the 1999 to 2002 hours through a combination of 100,000 networked personal computers and the EFF machine. DES remains a de facto standard unless a substitute is found (Landau, 2000, p. 341). A certified DES is obtained from the National Institute of Standards and Technology (NIST). This Advanced Encryption Standard (AES) works in three key lengths: 128, 192, and 256 bits. The publication of DES indicated a new era in cryptography. The development in the community of public cryptographers was enhanced by having an algorithm availability of study that the national security agent certified to be secure (Landau, 2000, p. 341). The (DES) Data Encryption Standard. A system that encrypts quickly but is essentially what is impossible to break is all what cryptographers have always wanted. Public key systems have captured the imagination of mathematicians because of their reliance on elementary number theory. Public key algorithms are used for establishing a key because they are too slow to be used for most data transmissions. Private key system does the encryption because they are typically faster than public key ones (Landau, 2000, p. 341). The data Encryption Standard (DES) workhorse uses private key algorithm besides relying on cryptographic design principles that predate public key. The RC4 in web browsers and the relatively insecure cable TV signal encryption are an exception to DES. DES is the most widely used public cryptosystem in the world. It is the cryptographic algorithm which is used by banks for electronic funds transfer. It is also used for the protection of civilian satellite communications. Still, a variant of DES is used for UNIX password protection. There are three operation of the DES which involves XOR, substitution and permutation. The DES is an interrelated block cipher and a cryptosystem on a block of symbols that sequentially repeats an internal function which is called a round. It encrypts data by the use of a primitive that operates on a block of symptoms of moderate size. Self invert ability is also essential to enable one of the objects to encrypt and decrypt. When encrypting ordinary text, DES begins by grouping the text into 64 bit block. A number of operations are performed by the DES on each block (Landau, 2000, p. 343). The transformation of how the block is to be carried out is determined by a single key of 56 bits. DES iterates sixteen identical rounds of mixing; each round of DES uses a 48-bit sub key. The DES begins with an initial permutation P and ends with its inverse. The permutations are of minor cryptographic implications but forms part of the official algorithm. The selection of sub keys starts by splitting the 56-bit key into two 28-bit halves and rotating each half one or two bits; either one bit in rounds 1, 2, 9, and 16 or two bits otherwise. The two halves are put back together and then 48 particular bits are chosen and put in order (Landau, 2000, p. 343). Attacks of DES The selection of DES was followed by protests in which case some of the researchers appeared to object to the algorithm small key space. Investors in the key public cryptography claimed that a DES encoded message could be broken in about a day by a $ 20 million machine made up of a million specially designed VLSI capable of searching one key per microsecond while working in parallel. The use of a meet in the middle attack to break a four round version of DES did not extend past seven rounds (Landau, 2000, p. 345). This is evidence that, for all these attacks none of them posed a serious threat to the DES. Other attacks on the DES were performed to poke harder to the innards of DES. This brought anomalies which led to the first attacks that were seen to be more theoretically better than exhaustive search. The attacks were against the block structure system and the need of all block-structured cryptosystems needed to be designed to be secure against differential and linear cryptanalysis. There is a strong attack to DES which is differential cryptanalysis. This is apparently known to the algorithms designers. In order to design a secure cryptosystems, there is a need for a mixture of well known principles, some theorems and the presence of some magic. Attacks on a cryptosystem fall into two categories which are passive attacks and active attacks. The passive attacks are the ones which adversely monitors the communication channel. They are usually easier to mount although they yield less. The active attacks have the adversary transmitting messages to obtain information (Landau, 2000, p. 342). The aim of the attackers is to determine the plaintext from the cipher text which they capture. A more successful attack will determine the key and thus compromise a whole set of messages. By designing their algorithms, cryptographer’s help to resist attacks such as cipher text only attack whose adversary has access to the encrypted communications. The known plain text attack which has its adversary has some plain text and its corresponding cipher text. The third attack which can be avoided is the chosen text attack and its adversary chooses the plain text for encryption or decryption. The plain text chosen by the adversary depends on the cipher text received from the previous requests (Landau, 2000, p. 342).

Understanding Present and Past Participles

In  traditional English grammar, a participle is a  verbal that typically  ends in -ing (the present participle)  or -ed (the past participle).  Adjective:  participial. By itself, a  participle can function as an  adjective  (as in the sleeping baby or the damaged pump). In combination with one or more  auxiliary verbs,  a participle can indicate tense, aspect, or  voice.  Ã‚   Present participles end in -ing (for example,  carrying, sharing, tapping). Past participles of regular verbs end in -ed (carried, shared, tapped). Past participles of irregular verbs have various endings, most often -n or -t (broken, spent).
